La plupart de nos collaborateurs sont, de pr\u00e8s ou de loin, proches de la tech. En tant que RH, j\u2019ai m\u00e9caniquement un p\u00e9rim\u00e8tre tr\u00e8s proche de celui de J\u00e9r\u00f4me en termes d\u2019actions <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/span><\/p>\n<p><span style=\"font-weight: 400; color: #003c49;\">Leur collaboration ne vient donc pas d\u2019une \u201cmode\u201d autour du bin\u00f4me IT\u2013RH, mais d\u2019une r\u00e9alit\u00e9 m\u00e9tier : dans une banque digitale, transformation IT, organisation, comp\u00e9tences et conditions de travail sont intimement li\u00e9es.<\/span><\/p>\n<div style=\"font-family: 'Lexend', sans-serif; line-height: 1.7; color: #003c49; font-size: 16.5px; max-width: 900px; margin: auto;\">\n<h2 style=\"margin: 40px 0 14px 0; font-size: 30px; line-height: 1.3; font-weight: 800; color: #003c49; border-left: 6px solid #e55393; padding-left: 12px;\"><b>Transformation : aligner la feuille de route IT et l\u2019impact humain<\/b><\/h2>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">L\u2019un des principaux terrains de coop\u00e9ration entre Dominique et J\u00e9r\u00f4me concerne donc les projets de transformation. \u00ab <\/span><i><em>Qui dit transformation\u2026 dit impact sur les collaborateurs<\/em>,<\/i> rel\u00e8ve Dominique.<i> C\u2019est l\u00e0 que le projet IT port\u00e9 par J\u00e9r\u00f4me rencontre ma responsabilit\u00e9 de mesurer les effets pour les \u00e9quipes, d\u2019accompagner le changement et de piloter la communication interne <\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Mais la DRH ne se contente pas de \u201csuivre\u201d : elle est impliqu\u00e9e en amont d\u00e8s lors que le projet touche au r\u00f4le ou au quotidien des collaborateurs. \u00ab <\/span><i>De facto, nous sommes associ\u00e9s \u00e0 tout projet de transformation d\u2019envergure qui vient toucher le r\u00f4le du collaborateur et la fa\u00e7on dont son job va \u00eatre r\u00e9alis\u00e9 \u00e0 l\u2019avenir <\/i><span style=\"font-weight: 400;\">\u00bb, insiste Dominique.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">De son c\u00f4t\u00e9, J\u00e9r\u00f4me doit int\u00e9grer un cadre qui d\u00e9passe la seule logique produit : \u00ab <\/span><i>Nous avons beaucoup de besoins en termes d\u2019accompagnement des collaborateurs, <\/i><span style=\"font-weight: 400;\">explique-t-il. <\/span>La question de fond est :<i> quel cadre de travail proposons-nous et comment le mat\u00e9rialiser au-del\u00e0 de l\u2019aspect th\u00e9orique ? Il faut l\u2019inscrire dans la gouvernance, l\u2019organisation, avec toutes les exigences li\u00e9es au droit du travail et \u00e0 la gouvernance d\u2019entreprise<\/i><span style=\"font-weight: 400;\"> \u00bb.<\/span><\/span><\/p>\n<div style=\"background-color: #f0f7f8; border-radius: 8px; padding: 25px; margin: 30px 0; border-left: 5px solid #004f5a;\">\n<p><span style=\"font-weight: 400;\"><strong>R\u00e9sultat :<\/strong> la transformation n\u2019est pas g\u00e9r\u00e9e comme un chantier purement technique. La dimension humaine est structur\u00e9e, avec la DRH comme co-pilote plut\u00f4t que comme simple \u201cvigile\u201d a posteriori.<\/span><\/p>\n<\/div>\n<h2 style=\"margin: 40px 0 14px 0; font-size: 30px; line-height: 1.3; font-weight: 800; color: #003c49; border-left: 6px solid #e55393; padding-left: 12px;\"><b>Recrutement : faire front commun dans la guerre des talents<\/b><\/h2>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Deuxi\u00e8me terrain cl\u00e9 de collaboration : le sourcing et la fid\u00e9lisation des talents digitaux. \u00ab <\/span><i><span style=\"font-weight: 400;\">Nous avons des besoins de recrutement importants parce que nous sommes en croissance, avec des objectifs ambitieux, <\/span><\/i><span style=\"font-weight: 400;\">constate Dominique. <\/span><i><span style=\"font-weight: 400;\">Nous nous sommes rendu compte que nos recrutements r\u00e9ussissaient lorsque le bin\u00f4me entre l\u2019\u00e9quipe RH et l\u2019\u00e9quipe op\u00e9rationnelle fonctionnait tr\u00e8s bien<\/span><\/i><span style=\"font-weight: 400;\"> \u00bb.<\/span><\/span><\/p>\n<p><span style=\"font-weight: 400; color: #003c49;\">Dans un march\u00e9 o\u00f9 les m\u00e9tiers sont nouveaux et \u00e9voluent vite, la Direction digitale a besoin d\u2019un appui RH solide pour clarifier les profils recherch\u00e9s, trouver les bons viviers et s\u00e9curiser l\u2019ad\u00e9quation culture \/ comp\u00e9tences.<\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">J\u00e9r\u00f4me r\u00e9sume ainsi l\u2019enjeu : \u00ab<\/span><i><span style=\"font-weight: 400;\"> Sourcer, c\u2019est \u00eatre clair sur ce que nous cherchons, trouver les bons viviers, puis \u00eatre capables de fid\u00e9liser les bons collaborateurs. Le cadre est important pour d\u00e9finir la culture d\u2019entreprise, nos valeurs, et la fa\u00e7on dont nous les d\u00e9clinons op\u00e9rationnellement dans le management et l\u2019accompagnement de nos collaborateurs <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Ainsi, les \u00e9quipes digitales apportent la p\u00e9dagogie m\u00e9tier ; l\u2019\u00e9quipe RH, la connaissance du march\u00e9 et des pratiques de recrutement. \u00ab <\/span><i><span style=\"font-weight: 400;\">Les \u00e9quipes de J\u00e9r\u00f4me font preuve de p\u00e9dagogie, et l\u2019\u00e9quipe RH essaie de comprendre au mieux le besoin pour apporter les bons profils,<\/span><\/i><span style=\"font-weight: 400;\"> poursuit Dominique. <\/span><i><span style=\"font-weight: 400;\">Pour une structure comme la n\u00f4tre, qui doit \u00eatre au rendez-vous qu\u2019elle a fix\u00e9 avec le march\u00e9, c\u2019est un levier cl\u00e9.<\/span><\/i><span style=\"font-weight: 400;\"> \u00bb<\/span><\/span><\/p>\n<h2 style=\"margin: 40px 0 14px 0; font-size: 30px; line-height: 1.3; font-weight: 800; color: #003c49; border-left: 6px solid #e55393; padding-left: 12px;\"><b>Apprendre \u00e0 parler le m\u00eame langage (sans se renier)<\/b><\/h2>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Reste un d\u00e9fi bien connu des DSI et des DRH : le langage. \u00ab<\/span><i><span style=\"font-weight: 400;\"> Parfois, J\u00e9r\u00f4me parle et je suis oblig\u00e9e de l\u2019arr\u00eater,<\/span><\/i><span style=\"font-weight: 400;\"> sourit Dominique.<\/span><i><span style=\"font-weight: 400;\"> Au-del\u00e0 de l\u2019IT, nous sommes sur des notions qui ne sont pas toujours simples \u00e0 comprendre pour les \u00e9quipes, ni pour moi. Aujourd\u2019hui, il y a une vraie volont\u00e9 de vulgariser et d\u2019embarquer tout le monde de la part des \u201cIT men\u201d <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">L\u2019effort de traduction n\u2019est d\u2019ailleurs pas \u00e0 sens unique : \u00ab <\/span><i><span style=\"font-weight: 400;\">C\u00f4t\u00e9 RH, nous parlons aussi un langage qui, pour des personnes plut\u00f4t rationnelles comme les profils IT, n\u2019est pas toujours \u00e9vident \u00e0 appr\u00e9hender. La bonne collaboration vient de l\u00e0 : l\u2019acceptation que nos langages sont diff\u00e9rents et que chacun doit faire preuve de p\u00e9dagogie<\/span><\/i><span style=\"font-weight: 400;\"> \u00bb.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Pour J\u00e9r\u00f4me, l\u2019enjeu est d\u2019autant plus fort que ses m\u00e9tiers sont impr\u00e9gn\u00e9s des r\u00e9f\u00e9rentiels de la tech am\u00e9ricaine : \u00ab <\/span><i><span style=\"font-weight: 400;\">Notre m\u00e9tier change beaucoup avec des influences fortes qui viennent de l\u2019univers de la tech am\u00e9ricaine, ma\u00eetresse absolue des nouvelles organisations et gouvernances autour du product management. Nous suivons de pr\u00e8s des influenceurs qui donnent le tempo sur ces questions. M\u00eame au sein de la Direction digitale, certains concepts peuvent \u00eatre difficiles \u00e0 appr\u00e9hender <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/span><\/p>\n<p><span style=\"color: #003c49;\"><span style=\"font-weight: 400;\">Scrum master, product owner, squads, DDD\u2026 Autant de notions \u00e0 poser et clarifier pour \u00e9viter les malentendus, y compris jusque dans les fiches de poste : \u00ab <\/span><i><span style=\"font-weight: 400;\">Quand je parle d\u2019un type d\u2019\u00e9quipe, d\u2019un r\u00f4le de PO ou de scrum master, il faut que nous soyons clairs sur ce que nous mettons derri\u00e8re ces termes, <\/span><\/i><span style=\"font-weight: 400;\">explique J\u00e9r\u00f4me<\/span><i><span style=\"font-weight: 400;\">. L\u2019enjeu, c\u2019est de d\u00e9cliner ce jargon et ce savoir vivant aupr\u00e8s de nos partenaires, comme la DRH, pour le rendre concret et utilisable. Par exemple, quand nous r\u00e9digeons une fiche de poste, il faut qu\u2019elle soit coh\u00e9rente avec notre intention, mais aussi avec la maturit\u00e9 du march\u00e9 et l\u2019\u00e9cosyst\u00e8me de sourcing. La DRH a cette connaissance de ce qui est r\u00e9aliste ou pas<\/span><\/i><span style=\"font-weight: 400;\"> \u00bb.<\/span><\/span><\/p>\n<div style=\"background-color: #f0f7f8; border-radius: 8px; padding: 25px; margin: 30px 0; border-left: 5px solid #004f5a;\">\n<p><span style=\"font-weight: 400;\"><span style=\"font-weight: 400; color: #003c49;\"><strong>\u00c0 la cl\u00e9 :<\/strong> un socle commun de compr\u00e9hension, indispensable pour avancer sur une mati\u00e8re qui reste \u201cvivante\u201d et en mouvement permanent.<\/span><\/span><\/p>\n<\/div>\n<h2 style=\"margin: 40px 0 14px 0; font-size: 30px; line-height: 1.3; font-weight: 800; color: #003c49; border-left: 6px solid #e55393; padding-left: 12px;\"><b>Ce qu\u2019ils attendent l\u2019un de l\u2019autre<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Quand on leur demande ce qu\u2019ils attendent de leur bin\u00f4me, les r\u00e9ponses du duo sont, une fois de plus, tr\u00e8s compl\u00e9mentaires.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Pour J\u00e9r\u00f4me, la cl\u00e9 tient en trois mots :<\/span><b> disponibilit\u00e9, industrialisation et ouverture<\/b><span style=\"font-weight: 400;\">. \u00ab <\/span><i><span style=\"font-weight: 400;\">Ce n\u2019est pas toujours simple, mais il faut de la disponibilit\u00e9, parce que cela demande du temps, <\/span><\/i><span style=\"font-weight: 400;\">explique-t-il. <\/span><i><span style=\"font-weight: 400;\">Il faut aussi une capacit\u00e9 \u00e0 traiter, industrialiser nos d\u00e9marches, poser des process, mesurer ce que nous faisons pour piloter l\u2019efficacit\u00e9 de ce bin\u00f4me. Et puis, il faut de l\u2019ouverture, parce que cela peut \u00eatre d\u00e9stabilisant que nous changions parfois de position, de priorit\u00e9s ou d\u2019id\u00e9es <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Dominique, elle, insiste d\u2019abord sur la <\/span><b>confiance<\/b><span style=\"font-weight: 400;\"> : \u00ab <\/span><i><span style=\"font-weight: 400;\">Ce que j\u2019attends, c\u2019est de la confiance \u2013 et je l\u2019ai, <\/span><\/i><span style=\"font-weight: 400;\">souligne-t-elle. <\/span><i><span style=\"font-weight: 400;\">Nous sommes l\u00e0 pour faciliter et accompagner. Nous sommes parfois per\u00e7us comme ceux qui ralentissent, mais notre r\u00f4le, en tant que RH, est d\u2019\u00eatre vigilants sur des aspects qui d\u00e9passent le droit du travail <\/span><\/i><span style=\"font-weight: 400;\">\u00bb. Ceci \u00e9tant dit, Dominique refuse le clich\u00e9 du <\/span><b>DRH \u201cemp\u00eacheur de tourner en rond\u201d<\/b><span style=\"font-weight: 400;\">, pr\u00e9f\u00e9rant se positionner en tant que partenaire.<\/span><\/p>\n<p><span style=\"font-weight: 400;\">Vient ensuite la <\/span><b>communication<\/b><span style=\"font-weight: 400;\"> : \u00ab <\/span><i><span style=\"font-weight: 400;\">Mon autre attente, c\u2019est la communication \u2013 et elle est satisfaite. En se disant les choses au fur et \u00e0 mesure, nous savons que nous pouvons avancer ensemble <\/span><\/i><span style=\"font-weight: 400;\">\u00bb. Le seul frein majeur, pour elle, n\u2019a rien d\u2019original\u2026 mais il est tr\u00e8s concret : \u00ab <\/span><i><span style=\"font-weight: 400;\">La diff\u00e9rence qui parfois nous emp\u00eache d\u2019\u00eatre encore plus performants, c\u2019est la disponibilit\u00e9. Nous travaillons dans un secteur qui va tr\u00e8s vite, nous sommes tr\u00e8s sollicit\u00e9s, et le temps que nous demandons pour \u00e9changer, it\u00e9rer, r\u00e9fl\u00e9chir, nous ne l\u2019avons pas toujours <\/span><\/i><span style=\"font-weight: 400;\">\u00bb.<\/span><\/p>\n<h2 style=\"margin: 40px 0 14px 0; font-size: 30px; line-height: 1.3; font-weight: 800; color: #003c49; border-left: 6px solid #e55393; padding-left: 12px;\"><b>A retenir : les clefs pour un bin\u00f4me gagnant<\/b><\/h2>\n<p><span style=\"font-weight: 400;\">Chez Fortuneo, le bin\u00f4me DRH \u2013 Direction digitale ne se limite plus \u00e0 la transformation ou \u00e0 la gestion RH op\u00e9rationnelle.
